You often hear the phrase recruiting funnel, but what is it? We call it a funnel, because it is used to guide the process, and the process should be wide at the top (driving awareness and generating a strong slate of candidates) and narrow at the bottom (identifying the right fit candidates). We typically break the process into two parts, the top of the funnel and the bottom of the funnel. The top of the funnel is about employer branding, and candidate sourcing, recruiting, tracking and nurturing. The bottom of the funnel is about qualifying/evaluating candidates, hiring and onboarding.

In a tight labor market, which generally speaking America is in, finding and hiring candidates is becoming an ever more critical function of a business. For most businesses, the greatest expense is talent and it’s extremely important that you get a good return on your talent investment. It’s not just about filling a job. It’s about hiring a right fit candidate that can get the job done with appropriate quality and achieve a return for the business. According to numerous studies, it takes at least 6 months for an employee to become productive. Some studies say 1 to 2 years. And it is costly to recruit, hire and train, not-to-mention lost productivity in the process, and getting it wrong can be devastating to a business’ performance.

Onboarding is the secret sauce for achieving more successful hires, improving performance, driving retention and reducing turnaround. By the time we hire a new employee, we often find ourselves exhausted from carrying the workload because the new hire was needed for quite some time. Often work is so stacked, we drop the new employee into the fray with little guidance and support.
We learned, however, onboarding of new employees has a significantly positive impact and is more than worth the effort. According to the Society for HR Management, 69% of employees are more likely to stay with a company for three years if they experienced great onboarding, and organizations with a standard onboarding process experience 50% greater new-hire productivity. That’s not all. 54% of companies with onboarding programs reported higher employee engagement.

Employee Lawsuits – Your rights as a worker

In 2017 there 84,254 EEOC charges filed in the US (Not even 1% of the Civilian Labor Force, which is 161,55M). The main drivers of these charges by category were Race, Gender and Disability with the majority being retaliation – all statues and Title VII only. This is actually less than the number of charges filed each year since 2008; however, for the last 10 years we’ve seen between 82k and 100k charges each year.
Most employee lawsuits deal with discrimination, harassment, wrongful termination, retaliation and injury. So, when does something cross the line and become illegal? What are your rights as an employee? It can be confusing. The law does not require an employer to treat their team members nice, nor does it require them to be particularly fair. Plus, the majority of employees in the US are at-will, and this means employers can end the relationship at any time so long as the employee is not being fired for discriminatory reasons or is not covered by an employment contract.

Retention and Engagement in a Low-wage Workforce

In 2Q 2018 the median weekly earnings of full-time wage and salary workers was $876, and for women it was $780 compared to $959 for men (2Q 2018 bls.org). In 2016, the Census Bureau reported real median household income of $59,039. The number of earners per household ranges from 0.43 to 1.36 for the bottom three fifths and from 1.76 to 2.04 for the top two fifths, and income per earner ranges from $30k for the bottom fifth to $105K for the top fifth. We earn money to cover food, shelter, clothing, transportation, health care, child care, education and to have a little fun. So, how are we doing?
According to the 2018 Employee Financial Wellness Survey by PWC, 54% of employees are stressed about their finances. Care.com Cost of Care Survey found that one in three families now spend 20% or more of their household income on child care with a child care center average cost of $211 per week and after-school sitter costing $242 per week. Housing is 41% of the average American families annual spending with transportation at 16% and food at 14% (2017 bls.org). And often because of costs, it’s all over the web that 43% of highly qualified women with children are leaving careers or off-ramping for a period of time.
For many organizations raising salaries is not affordable as they are barely making ends meet. The good news is there are other ways to provide support for your workers. When asked what is a most desired employer benefit that they don’t already have, 25% of workers said financial wellness with access to unbiased counselors and 20% said help with understanding and using their employer benefits (2018 Employee Financial Wellness Survey by PWC). More than one in five workers would be willing to sacrifice future pay increases for better healthcare benefits. Workers would also value Dependent Care Assistance Programs (DCAPs), child care resources and referrals, flexible work schedules, flexible spending accounts and more.

It is estimated that over a 3rd of full-time employees will work remotely in the next 10 years (Upwork). Most managers say that remote work is likely to become the new norm, and we know that telecommuting in America is on the increase. According to a 2017 Gallup survey, in the prior year, the of number of people working remotely four or five days a week rose from 24 percent to 31 percent, and 43 percent of Americans said they spent at least some time working remotely, up from 39 percent in 2012.

Women & Work: The Power of Inclusion

In the US, the male/female split in classical terms is 49%/51%, and since I’ve been on this earth, this split has remained steady…we are about half and half. At the same time, the rate of participation of females in the workplace has been steadily rising and today is at almost 47% (Source: Bureau of Labor Statistics, 2018). Yet, it has not risen evenly across cities. In many cities in Florida, less than half of working age women were in the paid workforce, while major cities in Wisconsin and North Dakota had more than 75%. It even significantly varies in cities in the same states.
When looking at education, in the 1970s attendance average around 60%/40% male to female. Today it is almost reversed (Source: The Hechinger Report, 2017). Women are ever more focused on their careers. The role of women as the family breadwinner has grown too. In 2014, of 4-in-10 households with children younger than 18, women were the sole or primary financial provider (Source: Pew Research Center, March 2018).
And according to Catalyst (July 2018), in 2018, 75% of businesses have at least one woman in senior management, compared to 66% in 2017. Yet, one quarter (25%) of global businesses have no women in senior management roles. And in the US, women held slightly over a third of management positions in 2017. And although the percentage of US businesses with at least one woman in senior management jumped from 69% in 2017 to 81% in 2018, the percentage of senior roles held by women decreased from 23% to 21% for the same period. It’s gains and gaps.

Translating the Multi-lingual Workforce

According to the Bureau of Labor Statistics, today’s employed workforce is 78% White, 17% Hispanic or Latino 12% Black or African American, 6% Asian. The workforce actually closely matches the distribution of our almost 327m population give or take a percent. Our population and workforce are changing. According to the Brookings Institute, the US will become “minority white” in 2045. What does this mean for business? How we hire? How we manage? How we deliver?
We know that diversity is a powerful positive contributor to business. There are many elements of diversity, and today we are delving into language. Language is a foundational building block in our ability to communicate with each other. According to the 2016 American Community Survey, 40.5m Spanish speakers (12% of the population), the 2nd most dominant language beyond English in the US. All other languages are used by under 2m each in our population. And, of those that speak a foreign language very well, most also speak English very well. 8% of the US population is considered limited-English.
